On the first day of joining the unit, Private Phung Duc Nam, a soldier of Squad 7, Platoon 2, Company 1, Battalion 1, encountered certain difficulties. “When I joined the army, due to my slow ability to adapt to the new environment, I was worried that I would affect my comrades in the squad. However, with the care and encouragement of the company and platoon officers, and often the sharing, guidance, and help of the squad leader and comrades in the squad, I became more confident,” Private Phung Duc Nam shared. After that, through the activities of the 3-person group, unit activities, and collective activities, Nam gradually integrated with his teammates. Compared to before joining the army, Nam has gained 5kg, has good physical strength, is in high spirits, and is confident in training in the military environment.

The enthusiastic support of cadres at all levels, in which squad leaders play an important role, timely encouragement, guidance and support for CSM. The squad leader is the one who is directly close, shares, and is as close as an older brother in the family, helping CSM to carry out the smallest tasks. Sergeant Quach Minh Khuy, Squad Leader of Squad 7, Platoon 2, Company 1, said: “When I first joined the unit, the feelings of confusion and bewilderment that the CSM comrades encountered were the same feelings I experienced last year. Therefore, I always take the initiative to confide and exchange to understand each other better, clearly understand the circumstances, strengths, and weaknesses to assign tasks accordingly. There are CSMs who are older and have a higher level of education than the squad leader, so I determined to be exemplary in words and actions, practice what I say, listen, always be close, share with the soldiers, help them feel secure to strive, study, and practice”.

Managing and training CSM is a special and difficult task, not only carried out by orders but also requires a combination of many measures, flexibility and skill in handling situations. Therefore, right from the reception stage, the unit has proactively arranged a stable organization, appropriate and harmonious staffing between regions, areas and localities. The management and training process is a process of accompanying cadres, arousing will, determination and will.

As an officer who has undergone many CSM training courses, Captain Le Van Hoat, Captain of Company 1, Battalion 1, shared his experience: “During the management and training process, CSMs often feel hesitant and bewildered when first getting acquainted with the military environment. Therefore, officers must be close to, understand, and grasp the circumstances, thoughts, and qualities of each soldier to promptly detect any problems that arise. Party committees and command boards regularly consult and assign tasks to squad, platoon, and company officers to accompany, encourage, and help CSMs, and provide general and individualeducation so that everyone can progress together.”

Many contents in the management and motivation of soldiers were effectively implemented by units in Training Center 334. In particular, the squads wrote open letters to 100% of the families of CSMs. Platoon and company officers proactively called relatives of CSMs to learn more about the situation. Platoon leaders set up Zalo groups to exchange two-way information with families. The unit invited relatives of soldiers to interact and visit the soldiers' living quarters, thereby creating cohesion and coordinating to motivate and manage CSMs.

The unit promotes propaganda, education, and ideological orientation for CSM, promotes the role of 3-person teams, civil soldiers, and security soldiers, and improves the quality of squad and platoon activities. Cultural, artistic, physical education, and sports activities, and watching traditional movies are organized on holidays and breaks, creating a vibrant atmosphere to help CSM feel secure and attached to the unit. After more than a month of training, 100% of CSM have good awareness, stable ideology, and changes in etiquette, greetings, and greetings.
